Meet the Expert: Justin Malcolm – Leading Hospitality Beyond the Traditional Luxury Model 

With more than three decades of experience across Australia, Southeast Asia, and the Maldives, Justin Malcolm has witnessed the hospitality industry evolve through changing guest expectations, shifting market dynamics, and entirely new ways of travelling. Today, as General Manager of voco™ Scenia Bay Nha Trang by IHG Hotels & Resorts, he brings together international leadership experience, operational expertise, and a clear perspective on what hospitality must become in order to remain relevant in an increasingly experience-driven world. 

Throughout his career, Justin has held senior leadership positions with some of the industry’s most recognised brands, including Starwood Hotels & Resorts and Marriott International, and IHG Hotels & Resorts. His journey has taken him through hotel openings, business transformations, and leadership roles across diverse cultural and commercial environments. Yet despite the scale of the properties he has managed and the markets he has worked in, the lessons that continue to shape his leadership are often rooted in the human side of hospitality. 

Learning from the Moments That Matter Most 

Looking back on his career, Justin believes the experiences that shape leaders are rarely the moments when everything goes according to plan. Instead, they are often the periods of uncertainty, operational challenges, and difficult decisions that reveal what truly matters inside an organisation. Those experiences taught him that while systems and processes are important, sustainable success is ultimately built on people, which later shaping his leadership style today.  

Rather than managing purely through reports and meetings, Justin believes leaders need to stay close to operations and understand what is happening on the floor. Whether speaking with guests, observing service delivery, or listening to team members after a challenging day, these interactions often reveal far more than performance metrics alone. 

For Justin, culture is often the difference between a team that performs adequately and one that consistently exceeds expectations. While facilities and technology matter, he believes a hotel’s greatest advantage will always be its people. 

Why Modern Luxury Is No Longer About Exclusivity 

Having spent much of his career in luxury hospitality, Justin has witnessed a significant shift in what guests value. While luxury was once associated with exclusivity and formality, today’s travellers are increasingly seeking experiences that feel personal, authentic, and memorable. 

This shift has influenced Justin’s own understanding of modern luxury and how hotels should approach guest experience. For him, luxury is no longer defined by exclusivity alone. Instead, it is increasingly about giving guests the freedom to experience a destination in a way that feels meaningful to them. It is about understanding individual preferences, anticipating needs without becoming intrusive, and creating moments that feel genuine rather than scripted. 

As Justin describes it, modern luxury is about “being known, not just served.” 

This shift requires hotels to think beyond service delivery and consider how every touchpoint contributes to the guest’s overall experience. In a market where service standards continue to improve across the industry, genuine connection is often what guests remember most. 

Creating Experiences Guests Will Talk About 

This philosophy naturally extends into how Justin believes hotels should differentiate themselves in an increasingly competitive market. While many properties continue to compete through room inventory, facilities, or pricing strategies, he sees the future of hospitality through a different lens. Guests may appreciate a well-designed room, but what they remember, and what they share with others, are the experiences that made them feel something. 

One concept that reflects this philosophy is the idea of creating a “destination within a destination”, a place where guests can discover something unique throughout their stay rather than simply using the hotel as a base for exploring the city. 

At its core, the concept reflects a broader belief that hospitality businesses should constantly challenge themselves to offer something distinctive, something that cannot easily be replicated elsewhere. In an era where travellers have more choices than ever before, genuine differentiation rarely comes from copying competitors. It comes from understanding what makes a destination unique and finding ways to transform that identity into memorable guest experiences. 

For hospitality leaders, Justin believes the question is becoming increasingly simple: what can we offer that guests cannot experience anywhere else? The answer to that question often becomes the foundation for a property’s long-term relevance. 

Building a Culture Before Building Innovation 

While innovation remains a major focus across the industry, Justin believes it can only succeed when built on a strong operational foundation. Before introducing new ideas, hotels must first deliver the fundamentals consistently. 

At the same time, he encourages ideas from all levels of an organisation. Some of the most valuable improvements, he notes, come from team members who interact with guests every day and notice opportunities others may overlook. Creating a culture where people feel comfortable sharing those observations is just as important as the ideas themselves. 

Contributing Beyond the Hotel 

Beyond his role at voco™ Scenia Bay Nha Trang, Justin is also a Board Member of the Australian Chamber of Commerce in Vietnam (AusCham Vietnam). Through this involvement, he supports stronger connections between the Australian and Vietnamese business communities while contributing to conversations around the future of hospitality and tourism in Vietnam. 

Having worked across multiple international markets, he sees great value in sharing knowledge, developing future talent, and creating opportunities for hospitality professionals to learn from different perspectives. He remains optimistic about Vietnam’s future and believes the country’s continued growth will create exciting opportunities for the next generation of hospitality leaders.
